طراحی و تبیین مدل توانمندسازی حرفهای مدیران ورزشی زن

چکیده
این پژوهش با هدف طراحی و تبیین مدل توانمندسازی حرفهای مدیران زن در ورزش کشور انجام شد. روش پژوهش از نوع توصیفی همبستگی بود. مدیران سازمانهای ورزشی و اساتید مدیریت ورزشی دانشگاهها جامعۀ آماری پژوهش را تشکیل دادند. نمونۀ آماری به تعداد قابل کفایت برای مدلسازی در نرمافزار اسمارت پی.ال.اس. به تعداد 167 نفر برآورد شد. نمونهگیری به روش قضاوتی انجام شد. ابزار پژوهش، پرسشنامۀ مستخرج از بخش کیفی با 89 سؤال در مقیاس پنجگزینهای لیکرت بود. روایی ابزار پژوهش از طریق ارزیابی روایی محتوایی (10 نفر)، پایایی (آلفای کرونباخ) و روایی سازه (شاخصهای برازش) تأیید شد. مدل پژوهش شامل سه سطح زمینه-ای، ساختاری-فرایندی و کارکردی با 10 متغیر اصلی و 22 بُعد آنها بود. نتایج مدلسازی نشان داد که اثر مدیریت ملی (با ضریب مسیر 454/0) و محیط ورزش (با ضریب مسیر 373/0) بر ظرفیت سیستمی معنادار بود. اثر ظرفیت سیستمی بر راهبردپذیری (با ضریب مسیر 794/0)، تأمین اطلاعاتی (با ضریب مسیر 776/0) و بستر سازمانی (با ضریب مسیر 700/0) معنادار مشاهده شد. اثر بستر سازمانی، تأمین اطلاعاتی و راهبردپذیری بر آمادگی شغلی معنادار بود (بهترتیب با ضرایب مسیر 897/0، 455/0 و 323/0). اثر آمادگی شغل نیز بر رویۀ حرفهایسازی (با ضریب مسیر 752/0) و رویۀ توانمندسازی (با ضریب مسیر 672/0) معنادار مشاهده شد. همچنین اثر رویۀ حرفهایسازی و رویۀ توانمندسازی بهترتیب با ضرایب مسیر 966/0 و 192/0 بر نتایج توانمندسازی معنادار بود. براساس یافتههای پژوهش میتوان گفت توانمندسازی حرفهای مدیران زن در سازمانهای ورزشی، حاصل برآیند زنجیرهای از عوامل زمینهای، ساختاری، فرایندی و کارکردی است؛ ازاینرو مداخلۀ مثبت در هریک از عوامل میتواند اثر درخور توجهی بر عملکرد مدیران و تعمیم عدالت جنسیتی در مدیریت سازمانهای ورزشی بگذارد.
